House和换电站、服务中心等基础设施的建设基本完成既定目标;NIO Berlin成功举办,欧洲五国的团队建设进展顺利;NT3研发正式启动;创新业务部门的工作按计划推进;香港和新加坡上市顺利完成。</p><p>但简短的回顾和肯定之后,李斌就向蔚来数万名员工传达了危机信号,“2022年,我们有苦劳,有功劳,但是我们要清醒地认识到,不少同行的同期表现比我们更加出色。”</p><p>李斌悉数列举了8项团队做得不足的地方,包括:</p><p><b>交付量增速落后于中国智能电动汽车市场的整体增速;</b></p><p><b>应对供应波动,很多厂商的反应更迅速,更高效;</b></p><p><b>针对需求波动,惯性太强,调整不及时,造成了不必要的损失;</b></p><p><b>新车上市前后的软硬件质量问题已经影响了产品口碑和声誉;</b></p><p><b>测试车事故和数据被窃取事件暴露出公司内部管理需要加强;</b></p><p><b>建立了用户满意度的反馈机制,但解决问題的闭环速度仍然距离用户的期望有很大差距;</b></p><p><b>组织和团队在过去一年中扩展过快,内部沟通效率亟需提升;</b></p><p><b>数字管理系统不能很好支持业务的新需求,已经成为了业务发展的瓶颈。</b></p><p>李斌列举的这些问题,涉及蔚来经营、管理的方方面面。</p><p>在刚刚过去的2022年,这家头部造车新势力的成绩不尽如人意,倾注最新技术的二代平台车型已经上市三款,全年交付122486辆,同比增长34%,但整体销量未达预期。</p><p>当然,有限需求增长下,达不到预期的不只有蔚来。从近期公布的数据看,与蔚来同航道的理想汽车、小鹏汽车都没有实现预期销量,就连此前一骑绝尘的行业龙头特斯拉,也在2022年的最后一个季度显现出疲态,屡次用降价来冲销量。</p><p>挑战还在继续。李斌也在内部信中预警:</p><p><b>“疫情后经济恢复增长、消费者恢复信心的过程会比较长,高端车型尤其会受影响,而市场竞争越来越激烈,产品和技术越来越同质化,差异化的竟争优势也越来越难获得。”</b></p><p>李斌也对全球化市场做出了判断,“<b>逆全球化的趋势不会反转,进入全球市场的过程一定也是困难重重。”</b></p><p>抢占市场之外,蔚来内部管理上的问题同样迫切。</p><p>有些问题存在已久,比如近期传出的内部数据遭窃取一事,一定程度上暴露出此前的数据管理过于粗放。有知情人士告诉36氪,之前蔚来的这些数据是相对公开的,为了方便使用,内部很多人有权限调用。</p><p>有些问题则是随着团队规模增长出现。李斌在内部信中指出,<b>2022年团队持续扩张,但职责不清浙、目标不一致、流程不完善、 重复建设的情況比比皆是,效率还有非常大的提升空间。</b></p><p>据36氪了解,蔚来总裁秦力洪每周都会发出新员工欢迎信,平均每周入职员工200-300人,有时高达400多人,即便是小鹏和理想汽车爆出毁约校招生的减员时期,蔚来也在大量进人。目前,蔚来总员工数已经超过3万人。</p><p>组织迅速扩张过程中暴露出的问题,李斌也已感知到,并发出了压缩开支和精简团队的信号:</p><p>“<b>2023年的工作任务会增加很多,但公司的资源投入只会有小幅增加,我们必须从内部挖掘潜力,尤其是对于低效的组织、低效的团队、低效的流程、低效的项目,需要进行全面的梳理和优化</b>。</p><p>蔚来已经笃定了方向,李斌鼓励团队,只要能专注执行,让工作方式更加高效、敏捷,就能实现目标。</p><p>李斌表示:“<b>我们信心来自于对趋势的判断,智能电动汽车己经成为全球经济为数不多的亮点,可持续发展也是全球为数不多的共识;</b>来自于产品、服务、社区的体系性创新,来自于国绕智能电动汽车核心全栈技术的坚决投入,来自于NIO Berlin成功举办,欧洲五国的团队建设进展顺利;NT3研发正式启动;创新业务部门的工作按计划推进;香港和新加坡上市顺利完成。但简短的回顾和肯定之后,李斌就向蔚来数万名员工传达了危机信号,“2022年,我们有苦劳,有功劳,但是我们要清醒地认识到,不少同行的同期表现比我们更加出色。”李斌悉数列举了8项团队做得不足的地方,包括:交付量增速落后于中国智能电动汽车市场的整体增速;应对供应波动,很多厂商的反应更迅速,更高效;针对需求波动,惯性太强,调整不及时,造成了不必要的损失;新车上市前后的软硬件质量问题已经影响了产品口碑和声誉;测试车事故和数据被窃取事件暴露出公司内部管理需要加强;建立了用户满意度的反馈机制,但解决问題的闭环速度仍然距离用户的期望有很大差距;组织和团队在过去一年中扩展过快,内部沟通效率亟需提升;数字管理系统不能很好支持业务的新需求,已经成为了业务发展的瓶颈。李斌列举的这些问题,涉及蔚来经营、管理的方方面面。在刚刚过去的2022年,这家头部造车新势力的成绩不尽如人意,倾注最新技术的二代平台车型已经上市三款,全年交付122486辆,同比增长34%,但整体销量未达预期。当然,有限需求增长下,达不到预期的不只有蔚来。从近期公布的数据看,与蔚来同航道的理想汽车、小鹏汽车都没有实现预期销量,就连此前一骑绝尘的行业龙头特斯拉,也在2022年的最后一个季度显现出疲态,屡次用降价来冲销量。挑战还在继续。李斌也在内部信中预警:“疫情后经济恢复增长、消费者恢复信心的过程会比较长,高端车型尤其会受影响,而市场竞争越来越激烈,产品和技术越来越同质化,差异化的竟争优势也越来越难获得。”李斌也对全球化市场做出了判断,“逆全球化的趋势不会反转,进入全球市场的过程一定也是困难重重。”抢占市场之外,蔚来内部管理上的问题同样迫切。有些问题存在已久,比如近期传出的内部数据遭窃取一事,一定程度上暴露出此前的数据管理过于粗放。有知情人士告诉36氪,之前蔚来的这些数据是相对公开的,为了方便使用,内部很多人有权限调用。有些问题则是随着团队规模增长出现。李斌在内部信中指出,2022年团队持续扩张,但职责不清浙、目标不一致、流程不完善、 重复建设的情況比比皆是,效率还有非常大的提升空间。据36氪了解,蔚来总裁秦力洪每周都会发出新员工欢迎信,平均每周入职员工200-300人,有时高达400多人,即便是小鹏和理想汽车爆出毁约校招生的减员时期,蔚来也在大量进人。目前,蔚来总员工数已经超过3万人。组织迅速扩张过程中暴露出的问题,李斌也已感知到,并发出了压缩开支和精简团队的信号:“2023年的工作任务会增加很多,但公司的资源投入只会有小幅增加,我们必须从内部挖掘潜力,尤其是对于低效的组织、低效的团队、低效的流程、低效的项目,需要进行全面的梳理和优化。蔚来已经笃定了方向,李斌鼓励团队,只要能专注执行,让工作方式更加高效、敏捷,就能实现目标。李斌表示:“我们信心来自于对趋势的判断,智能电动汽车己经成为全球经济为数不多的亮点,可持续发展也是全球为数不多的共识;来自于产品、服务、社区的体系性创新,来自于国绕智能电动汽车核心全栈技术的坚决投入,来自于NIO
